International Talent Leadership Accelerator™
Strengthen how your managers lead international talent
A practical leadership-development programme for managers navigating everyday questions around the communication, contribution, growth, belonging and retention of internationally recruited professionals.
Managers learn to see beyond the first interpretation, understand what may be shaping a workplace situation and respond with greater confidence and effectiveness.
Integrate • Lead • Engage • Retain
You've attracted international talent. What happens next?
Your organisation has already done the hard work of attracting highly skilled international professionals. The next challenge is ensuring they can find their footing, contribute confidently, grow, know they belong and choose to stay.
Managers play a decisive role in creating these conditions. Gallup reports that managers account for 70% of the variance in team engagement. Yet even experienced managers may not have the tools to navigate unfamiliar communication styles, different expectations, unspoken workplace norms and cultural reference points.
Without the right support, the consequences can be felt across the organisation:
For international professionals and their teams
- Persistent misunderstandings
- Unclear or mismatched expectations
- Reduced trust and engagement
- Difficulty contributing confidently
- A weaker sense of belonging
For the organisation
- Slower adjustment and integration
- Underused expertise and potential
- Avoidable problems and escalation
- Lower return on recruitment investment
- Preventable employee departures
The International Talent Leadership Accelerator™ closes this gap with practical leadership tools—not another theoretical intercultural training.
Rather than offering fixed instructions based on nationality, it equips managers to ask better questions, understand what may be shaping a workplace situation and respond effectively. They learn to consider personal, relational, cultural and organisational influences—and turn that understanding into purposeful action.
Attracting international talent is an achievement. Creating the conditions in which it can thrive is the next leadership challenge.
Managers are central to these conditions.
Do your managers recognise these situations?
Your managers may recognise themselves in one or more of these situations:
- A highly qualified international professional is not yet contributing at the level expected.
- Manager and employee both believe they communicated clearly—yet understood the agreement differently.
- A manager is unsure whether a situation concerns performance, communication, confidence, cultural differences or unspoken expectations.
- Workplace norms that seem obvious to established colleagues remain unclear to someone who has joined from elsewhere.
- Feedback does not lead to the response or change the manager expected.
- An employee hesitates to speak up, challenge an idea, ask for help or make decisions.
- An international professional has completed the formal onboarding process but is still struggling to find their footing within the team or organisation.
- A manager wants to strengthen belonging and psychological safety while maintaining clear performance expectations.
The International Talent Leadership Accelerator™ is designed for managers and team leaders who:
- Lead internationally recruited professionals
- Encounter workplace questions connected to international backgrounds or intercultural team dynamics
- Want practical ways to communicate and lead more effectively across differences
- Are willing to examine their own interpretations, assumptions and influence
- Want to apply their learning directly to real workplace situations
The Accelerator may not be the right fit if:
- The organisation is looking only for a one-off cultural-awareness presentation.
- The aim is to "fix" international employees while leaving leadership and organisational conditions unexamined.
- The organisation expects fixed instructions for managing people from particular nationalities.
- Participating managers will have no opportunity to apply the learning in practice.
- There is little willingness to reflect on assumptions or consider different perspectives.
The programme may be commissioned by employers and HR, L&D, talent or global-mobility professionals seeking to strengthen international talent leadership across their organisation.

Your Guide
Elizabeth Njeru-Smid, drs.
Elizabeth is a Kenyan-born, Netherlands-based EMCC-NOBCO Accredited Coach, certified trainer and consultant with more than 15 years of international experience.
Her work brings together leadership development, global talent integration, intercultural effectiveness, sociology, organisational development and DEIB.
After more than twenty years of living, studying and working across cultures, Elizabeth repeatedly encountered the same pattern: organisations recruited exceptional international professionals, while the managers responsible for their everyday experience had not always been prepared to lead across different expectations, communication styles and cultural reference points.
She created the Accelerator to help managers see the fuller picture, recognise their scope for action and lead international talent more confidently and effectively.
Elizabeth helps managers examine assumptions without blame, consider multiple perspectives and translate insight into practical action. Her style is warm, analytical, connecting and results-oriented, combining psychological safety with thoughtful challenge.
Her additional expertise lies in supporting professionals who are “from elsewhere, or who are seen as such”©, including those transitioning from Global South to Global North workplace environments.

How the Accelerator works.
The International Talent Leadership Accelerator™ combines guided small-group learning, practical leadership tools, peer exchange and direct workplace application.
Managers bring real, anonymised workplace situations and explore them through the HILMA Framework. Between sessions, they apply what they have learned, observe what happens and adapt their approach—turning insight into more confident and effective leadership practice.
The learning process
01
Discovery and intake
The organisation’s needs, participants and desired outcomes are clarified. Managers identify relevant questions from their own practice.
02
Live small-group sessions
Participants explore practical frameworks, work with anonymised cases, exchange perspectives and practise new approaches.
03
Workplace application
Managers apply selected tools and approaches between sessions.
04
Reflection and adaptation
Participants consider what happened, identify what they learned and adjust their approach.
05
Integration and follow-up
Managers consolidate their learning in a personal action plan and revisit their progress during a follow-up session.
The programme roadmap
The Accelerator applies the HILMA Framework through four connected leadership aims:
Integrate
See the whole person and transition—not only the visible role, behaviour or performance question.
Lead
Interpret situations more accurately across cultures and contexts before deciding how to respond.
Engage
Create clarity and conditions that support contribution, growth, relationships and belonging.
Retain
How you lead matters.
As a manager, you can help international professionals find their footing, contribute with confidence, grow, know they belong and choose to stay.
Grounded in expertise. Trusted across contexts.

Frequently asked questions
Is this intercultural-awareness training?
It includes intercultural insight but goes beyond awareness alone. Managers apply personal, relational, cultural and organisational perspectives to real leadership situations and practical action.
Is the programme based on national cultural profiles?
No. National culture may sometimes be relevant, but people cannot be understood through nationality alone. The programme avoids fixed cultural stereotypes.
Does the programme suggest that managers are the problem?
No. Managers are a powerful point of positive influence. The Accelerator strengthens their capability while also identifying what may require action elsewhere in the organisation.
Can managers discuss real employee situations?
Yes, provided the cases are anonymised. Identifiable personal or confidential employee information should not be shared.
Can one manager participate?
Yes. A manager can join an open cross-organisational cohort, subject to availability and fit.
Can the programme be customised?
Dedicated organisational cohorts can be adapted to the manager population, recurring workplace situations and desired outcomes while preserving the programme’s integrity.
How is impact evaluated?
Possible measures include manager confidence, application of programme tools and relevant organisation-specific integration, engagement or retention indicators. The approach for a dedicated cohort is agreed during contracting.
Does the Accelerator guarantee improved performance or retention?
No. Many factors influence performance and retention. The programme strengthens manager capability and conditions that may contribute to these outcomes but cannot guarantee them.
